You’re Not Losing to Competitors: You’re Losing to Your Own Workforce Gap

The aerospace and composites industry has a workforce problem that no amount of recruiting budget is going to solve.
The skilled tradespeople who built jet fuselages and submarine hulls for the last thirty years are retiring, and the pipeline behind them is thin. Layup technicians, master templaters, and QA veterans carry decades of tribal knowledge in their heads, knowledge that walks out the door with them.

Executives tend to treat this as an HR problem: post more openings, raise starting wages, partner with a trade school.
Those moves help, but they miss the real shift happening on shop floors across the industry. The companies pulling ahead aren’t the ones winning the hiring war; they’re the ones that have quietly redesigned their processes so they depend less on tribal knowledge in the first place.

Consider composite layup

For decades, getting a ply placed correctly required an experienced hand who knew the geometry, the material behavior, and the shortcuts nobody wrote down. That expertise took years to build, and it’s exactly the kind of knowledge that’s disappearing from the workforce. Laser templating changes the equation: instead of an operator interpreting a physical template, the system projects the exact ply boundary, orientation, and sequence directly onto the tool from CAD data.
A newer operator can hit first-time-right accuracy that used to take years to develop, and your most experienced people
get freed up for the judgment calls that actually need a human.

The same logic applies to inspection

FOD prevention and dimensional verification have historically depended on inspector experience and, frankly, inspector fatigue tolerance. AI-driven inspection doesn’t get tired on third shift and doesn’t need five years of pattern recognition to catch what a camera and a trained model can flag automatically, with the anomaly highlighted by a laser directly on the part.

This isn’t an argument against hiring

It’s an argument that the workforce crisis is really a knowledge-transfer crisis, and the fix isn’t only recruiting;
it’s re-architecting how expertise gets delivered to the floor. The manufacturers who solve this in the next 24 months will have a durable operating advantage. The ones who wait and hope the labor market loosens up are betting the company’s throughput on a trend that isn’t reversing.

If your growth plan still assumes you’ll out-hire the shortage, it’s worth asking a harder question: what does your production line look like if you can’t?
